본 연구는 보육교사가 인식한 직무만족도, 전문성, 어린이집의 조직분위기 및 보육교사의 이직 의도 간의 구조적 관계를 살펴봄으로써 보육교사의 이직의도를 완화시키는 방안을 모색하는 것을 목표로 한다. 연구대상은 서울, 경기 지역에 위치한 어린이집에 종사하고 있는 보육교사 389명이었다. 제안 된 구조 모델은 구조방정식모델링을 사용하여 분석되었다. 분석 결과, 보육교사의 직무만족도는 이직의도에 직접적인 영향을 미쳤다. 또한, 보육교사의 전문성인식은 직무만족도에 직접적인 영향을 미쳤고, 직무만족도를 매개로 이직의도에 간접적인 영향을 미쳤다. 보육교사가 인식한 어린이집의 조직분위기는 전문성인식에 직접적인 영향을 미쳤고, 전문성인식을 매개로 하여, 조직분위기는 직무만족도에 간접적인 영향을 미쳤다. 조직분위기는 직무만족도에 직접적인 영향을 미쳤고, 직무만족도를 매개로 하여 이직의도에 간적접인 영향을 미쳤다. 이러한 결과는 보육 교사에게 전문성을 증진시킬 수 있는 교육 기회 제공을 격려하는 어린이집의 조직 분위기를 조성하기 위한 노력의 중요성을 나타내 준다. 또한 본 연구 결과는 보육 교사의 이직 의도의 주요한 예측 및 매개변인으로서 보육교사의 직무 만족도를 높이는 다양한 방안 모색의 중요성을 강조하고 있다.By systemically investigating the structural relationships between the child care teachers’ turnover intention and its antecedents, such as perception of professionalism, the organizational climate of the child care center, and job satisfaction, the current study aims to find a way of mitigating the extent of child care teachers’ turnover intention and provide direct and effective support to child care teachers and child care centers. Participants consisted of 389 child care teachers from national/public type child care centers, employer-supported child care centers, and private type child care centers, all located in either Seoul city or Gyeonggi province, in South Korea. The proposed structural model was analyzed using structural equational modeling. The tests of significance of direct and indirect effects of the predictors were conducted using bootstrapping method. The results indicated that the organizational climate of the child care center indirectly affected child care teachers’ job satisfaction through their perception of professionalism. Furthermore, child care teachers’ perception of professionalism and the organizational climate of the child care center indirectly affected child care teachers’ turnover intention, through the teachers’ job satisfaction. These findings demonstrate the importance of efforts to enhance the organizational climate of child care centers, with emphasis on providing teachers with in-service training opportunities aimed at developing their professionalism. In addition, the results of the present study underscore the significance of finding multiple ways to increase teachers’ job satisfaction, serving as important predictors of child care teachers’ turnover intention.
