이 연구에서는 교원노조의 설문자료를 활용하여 조합원의 노조참여에 대해 전략미션·리더십·의견그룹·조직구조의 분석변인들과 노조몰입의 매개변인이 영향 미치는 인과경로효과를 검증하기 위해 전체 표본과 조합간부-평조합원 집단으로 구분된 구조방정식 모형을 설계하여 분석하였다. 우선, 노동조합의 조직운영과 관련된 4개 분석변인들이 조합원의 참여태도에 대해 직접적 또는 간접적 경로를 통해 유의하게 영향 미치는 것으로 확인되었다. 각 분석변인별로 조합원의 참여태도에 대해 영향을 미치는 인과경로를 살펴보면, 조합원들이 노조의 목표와 전략을 공유하는 것이 (비록 노조몰입을 경유한 간접효과는 유의하지 않지만) 그들의 노조몰입과 참여태도에 매우 중요하게 작용한다는 사실이 드러났다. 조직구조의 효율성은 조합원들의 참여태도에는 유의한 영향을 미치지 않고, (평조합원 집단을 중심으로) 노조몰입에 대해 그리고 노조몰입을 경유한 간접적 영향을 주는 것으로 나타났다. 의견그룹 또는 활동가 계파조직의 부작용에 대한 조합원들의 인식이 그들의 노조몰입과 참여태도에 부정적인 영향을 준다는 사실이 예상대로 밝혀졌으나, 조합간부와 평조합원을 구분해서 살펴볼 경우, 의견그룹의 부정적인 폐해에 대한 인식이 조합간부의 노조 태도에 대해서만 유의하게 작용하고 있다는 점에 유의할 필요가 있다. 예상 밖의 분석 결과로는 노조 리더십이 조합원과 조합간부의 참여태도나 노조몰입에 부정적인 영향을 미친다는 점을 꼽을 수 있는데, 이는 노조 지도부의 훌륭한 조직 운영이나 활동 수행이 조합원들의 참여태도 를 소극적으로 만들 수 있다는 해석과 더불어 교원 지위 특성 및 역인과성의 추론 가능성을 검토해 볼 수 있으나 이후 추가적인 논증이 요구되는 대목이다

This study examines the causal mechanism of union participation, by drawing upon the survey data of a teachers union and applying the structural equation model. Our analysis reveals that four explanatory variables, such as strategic mission, leadership, activist fraction, and organizational structure, have a significant effect over members' union participation in a direct or indirect manner. Members' sharing of the union's goals and strategy affects their commitment and participatory attitude toward the union. The efficiency of organizational structure has a indirect impact on union participation, particularly the rank-and-file's, via union commitment. The union officials' awareness concerning the harmful consequence of activist fractions is negatively associated with their commitment and participatory behavior. The unexpected finding is that union leadership has a negative effect over participatory attitude of both union officials and the rank-and-file as well as their union commitment. This may be explained by the interpretation that union leaders' excellent organizational management makes members' participatory attitude passive, in addition to considerations of teachers' social status and possible reverse causality.
