본 연구에서는 조직 고유의 특성인 조직문화와 조직구조를 선행 변수로 설정하여, 구성원들이 인식하는 조직문화와 구조에 따른 구성원들의 몰입도 수준, 나아가 리더 신뢰에 미치는 영향을 검증하고자 한다. 분석 결과 조직문화, 조직구조, 조직몰입, 리더 신뢰 간의 영향 관계가 있는 것으로 나타났다. 구체적으로는 첫째, 집단문화가 조직몰입을 매개로 하여 리더 신뢰에 긍정적인 효과를 미치는 것을 확인하였다. 둘째, 위계문화가 조직몰입을 매개로 하여 리더 신뢰에 부정적인 효과를 미치는 것을 확인하였다. 셋째, 조직구조 유형 중 복잡성이 조직몰입을 매개역할로 하여 리더 신뢰에 긍정적인 영향을 미치는 것을 확인하였다.

Drawing upon a set of organizational theories and practices in the context of Korean bureaucracy, the main aim of this study is to identify and clarify the effects of individual characteristics (age, gender, tenure, rank), organizational cultures (e.g., group and hierarchical cultures), organizational structures (e.g., formalization, complexity, centralization), and organizational commitment (e.g., affective commitment, normative commitment, continuance commitment) on employee’s trust in their leaders in the Korea public sector. Using quantitative research methods, this study tested and confirmed the relationship and the extent of influence of various types of organizational cultures, organizational structures, and organizational commitment on employee’s trust in their leaders. In addition, this study suggested a couple of theoretical and policy implications for future research directions in Korean public sector.
