기업은 기업시민의식(corporate citizenship)을 통해 적극적으로 사회적 책임을 다하고 사회문제 해결에 관여함으로써 보다 능동적으로 시민적 의무를 수행하여야 한다는 시대적 요구가 대두되고 있다. 이와 관련된 기존 연구는 기업의 사회적 책임 활동에 대한 구성원의 인식이 그들의 긍정적 태도와 행동을 촉진함으로써 조직의 효과성을 높일 수 있다는 점에 초점을 맞춘 반면에, 기업시민활동에 참여를 요구받은 조직원이 경험할 수 있는 부정적 측면을 간과하였다. 이에 본 연구는 자원고갈(resource depletion)과 자원충실(resource enrichment)이라는 양면적 관점을 기반으로, 구성원의 기업시민활동참여가 그들이 갖는 이중적 태도(업무과중인식, 일의 의미와 보람)를 통하여 조직시민행동에 미치는 심리적 과정을 살펴보았다. 또한 이러한 심리적 반응의 정도를 조절하는 다양한 상황요인을 조사함으로써 참여 구성원의 업무과중인식을 줄이고 일의 의미와 보람을 통해 조직시민행동을 높이는 방안을 탐색하였다. 본 실증연구는 다양한 기업시민활동을 활발히 전개해온 국내 P사의 구성원들을 대상으로 종단적 설문조사를 통해 획득한 200명의 응답을 분석하였다. 결과에 따르면, 첫째, 구성원의 기업시민활동참여는 그들의 일의 의미와 보람의 인식을 통해서 조직시민행동에 정(+)의 간접효과를 미쳤다. 하지만, 업무과중인식을 통한 간접효과는 부(-)의 방향성은 띄었으나 유의하지 않았다. 둘째, 기업시민활동과 기업의 핵심역량과의 관련성(내재성)이 낮고, 참여 속에서 구성원이 강점을 활용할 기회가 제한적이고, 기업시민활동에 대한 정당성 인식이 결여되고, 참여자의 이타성이 낮을 때, 기업시민활동참여가 업무과중인식을 통해 구성원의 조직시민행동에 미치는 부(-)의 간접효과는 유의미하게 강화되었다. 셋째, 이러한 조절요인들이 높을 때, 기업시민활동참여가 일의 의미와 보람을 통해 구성원의 조직시민행동에 미치는 정(+)의 간접효과는, 낮을 때에 비해서, 유의미하게 높았다. 이상의 실증분석 결과를 바탕으로 이론적, 실무적 시사점을 도출하고, 연구의 한계와 향후 연구방향에 대해서 논의하였다.

An increasing number of companies proactively exercise their citizenship rights. Placing an emphasis on the positive relationship between perceived corporate citizenship activities (CCA) and positive employee outcomes, prior research has overlooked negative attitudes held by the employees who are required to participate in such CCA activities. Building on depletion-based and enrichment-based perspectives, this study examined the dual-pathway (work overload and meaningfulness of work) through which employee participation in CCA relates to their organizational citizenship behavior (OCB). By investigating various contextual factors that moderate the relationship between participation in CCA and positive and negative employee attitudes, this study also proposes ways to reduce perceived work overload while increasing OCB through meaningfulness of work. A longitudinal online survey was conducted among employees of a company that had engaged in various CCA. Using 200 sets of responses obtained at two different points in time, we found that employee participation in CCA had a positive indirect relationship with their OCB through meaningfulness of work, while participation in CCA did not produced a significant indirect effect on OCB through perceived work overload. Secondly, when CCA (a) relates to the core competencies of the companies, (b) provides opportunities for utilizing employee strengths, (c) helps employees recognize the legitimacy of CCA, and (d) is driven by other-oriented participant motives, the positive indirect effects of participation in CCA on OCB through meaningfulness of work were strengthened. In contrast, when these contextual factors were low, the negative indirect effect of participation in CCA on OCB through work overload was significant.
