The present study was intended to identify the present situation and the degree of practice of ethical management in domestic medical institutions to establish ethical policies that are the base of ethical management and construct ethical management institutions and systems and examine the effects of ethical culture equipped with systematic ethical management on organizational commitment related indicators and whether individual-organization suitability shows moderating effects between ethical management and organizational commitment in order to contribute to active acceptance and establishment of ethical management systems by domestic medical institutions.
To achieve the study purpose, study models and hypotheses were set based on previous studies related to the subject and the hypotheses were verified through empirical surveys using questionnaire surveys. The results of verification of hypotheses analyzed through the processes as such are as follows.
First, according to the results of analyses of the degree of commitment according to members' personal characteristics and hospitals' characteristics, the degrees of organizational commitment of the administration department and the treatment department were the highest among departments and were higher among older members and those with longer years of service. The degree of organizational commitment was higher when the hospital director was younger and was the highest among those who had careers in a range of 3 ~5 years. Therefore, the administration department and the treatment department with high organizational commitment are interpreted to actively accept and highly emphasize with ethical management.
Second, in medical institutions, ethical management was shown to have positive effect relationships with organizational commitment. That if medical institutions construct ethical work environment, individual-organization suitability will be enhanced and this will increased the effects of ethical work environment on ethical management and organizational commitment.
Third, individual-organization suitability was shown to have some moderating effects in the relationship between ethical management and organizational commitment. It was identified that individual-organization suitability had moderating effects in the relationship between ethical policies and emotional commitment, in the relationship between ethical policies and continuous commitment, and in the relationship between ethical policies and the entire organizational commitment. Therefore, in the process of introducing ethical management, the consistency between the values of individuals and the values of the organization should be emphasized further.
In conclusion, the concrete hypothesis that ethical policies, ethical systems, and ethical culture in ethical management are more practically accepted by organization members and helpful for organizational commitment was identified and the present study shows the necessity for medical institutions to accept ethical management. Medical institutions can have differential advantages through practically more developmental and sound management activities through ethical management by enhancing the level of recognition of ethical management.
