학교장의 리더십이 학교의 효과성 증진과 개선에 중대한 영향을 미친다는 연구 결과가 축적되면서 우수 학교장 확보 및 책무성 강화를 주제로 한 연구는 활발하게 수행된 반면, 학교장의 인성과 태도, 사고 특성에 초점을 맞춘 연구는 상대적으로 미진하였다. 이러한 문제인식에서 본 연구는 초?중등 우수 학교장 11명을 대상으로 심층면담을 실시하여, 그들의 인성적 특징으로 과업에 대한 자세, 자신과 타인에 대한 믿음과 태도를 분석하고, 사고 특성으로서 학교관, 교장관, 교사관, 경영관을 분석하였다. 분석 결과, 우수 학교장들은 강한 자신감과 소신, 열정을 토대로 과업을 추진하였고, 일에 대한 강한 성취동기를 지닌 것으로 나타났다. 그들은 윤리의식과 겸손함을 갖춘 사람들로 타인에 대해서는 배려, 인간미, 포용력을 보였다. 학교의 주인은 학생이며, 학교의 핵심 과업은 학습이라는 학교관을 토대로, 교장을 솔선수범하는 봉사자, 비전 제시자, 지원자라고 생각하였고, 교사들을 동반자로서 신뢰하였다. 또한, 투명성과 신뢰를 강조하는 열린 경영을 구현하고 있었다. 이러한 분석 결과는 외국에서 수행된 성공적 교장들의 인성 및 사고 특성과 상당히 유사한 경향을 보였다. 이는 학교가 처한 상황과 맥락, 도전은 다르지만 학교라고 하는 조직의 변화와 성공을 담보하는 데 적합한 인적 특성이 있음을 시사한다. 이상의 분석 결과를 토대로 학교장의 선발, 양성, 연수와 관련된 제언 및 연구를 보완할 수 있는 후속 연구를 제안하였다.The importance of principal leadership has been emphasized in Korea as a critical factor in determining the success of a schools. The purpose of the study is to analyze the personality and philosophy of successful principals influencing their leadership style. In terms of personality, their attitude towards tasks, beliefs towards themselves and others were analyzed, while, management philosophy, views on teachers and schools were analyzed as philosophy. As a qualitative case study, the school context, where principals exercised their leadership, was closely analyzed along with characteristics of principals. 11 successful elementary and secondary principals were identified as the subject of study through recommendations by the offices of education. Structured in-depth interviews were carried out to collect data. The analysis showed that successful principals revealed common personal characteristics. They possessed strong passion and self-confidence, which enabled them to prioritize and carry out the tasks requiring most attention. Patience, morality, thoughtful consideration of others were found to be common personality. The management philosophy was firmly embedded in their daily practices, which was student-centered and curriculum-centered. These characteristics were found to be very similar to those revealed in studies conducted in other countries including the U.K., Australia, Norway and Sweden. Based on the findings, a few policy recommendations were drawn to shed light on the improvement of principal leadership. Finally, future study was suggested to overcome the limitation of the current study.
