조직심리학 연구에서 과업갈등과 관계갈등의 연구가 주목받고 있지만, 과업갈등이 관계갈등에 미치는 영향을 줄일 수 있는 조직구성원 간 관계연구가 부재한 실정이다. 이에 본 연구는 과업갈등이 관계갈등에 미치는 영향을 줄일 수 있는 조직동료의식을 개념화하고, 이를 측정할 수 있는 척도를 개발하였다. 연구 1에서는 과업갈등이 관계갈등에 미치는 영향을 절감할 수 있는 관계요인을 탐색하기 위해 기업 현직자 67명을 대상으로 심층 인터뷰를 실시하였다. 탐색된 관계적 요인들에 대한 이론적 고찰을 실시한 뒤, 도출된 요인들을 조직동료의식이라 명명하고, 같은 직장이나 같은 부서에서 함께 일하는 사람과 정을 교류하면서 우리성을 느끼고 상호신뢰하면서 의리행동 및 책임감 있는 행동을 하고자 하는 마음상태로 정의하였다. 또한, 조직동료의식을 다음의 다섯 가지 하위 차원들을 포괄하는 것으로 개념화하였다: ① 챙겨주고 아껴주는 마음을 교류하는 ‘정’ ② 가깝고 친밀한 느낌의 ‘우리성’ ③ 어렵고 힘든 이야기를 할 수 있는 ‘상호신뢰’ ④ 서로를 위해 기꺼이 하는 ‘의리행동’ ⑤ 자신의 맡은 역할과 업무를 성실히 수행하는 ‘책임감’. 연구 2에서는 연구 1에서 개념화한 조직동료의식의 측정척도를 개발하였고, 탐색적 요인분석을 실시하여 5요인 구조의 타당성을 확인하였다. 더불어, 과업갈등이 관계갈등에 미치는 영향을 조직동료의식이 조절하고 있음을 검증하였다. 연구 3에서는 조직동료의식의 5요인 구조에 대한 확인적 요인분석을 실시하였다. 분석결과, 조직동료의식은 정, 우리성, 상호신뢰, 의리행동 및 책임감의 다섯 가지 구성개념이 타당한 것으로 나타났다. 이러한 결과를 토대로 조직동료의식 연구의 의의와 시사점, 제한점 및 추후 연구 방향을 논의하였다.In the field of organizational psychology, the study of task conflict and relationship conflict is noted. However, there seems to be a paucity in research clarifying relationship among organizational members that can reduce the impact of task conflict on relationship conflict. The purpose of this study is to conceptualization and scale development of organizational companionship, which mitigates the effects of task conflict on relationship conflict. In the first study, an in-depth interview was conducted in order to explore relationship-based factors that could reduce the effects of task conflict on relationship conflict. Such factors that reduce relationship conflict in presence of task conflict were defined as organizational companionship, and was conceptualized as being composed of five sub-factors-jeong, we-ness, mutual trust, loyal behavior, and responsibility-which were named based on literature review. In the second study, a scale for organizational companionship was developed based on the in-depth interview. The result of exploratory factor analysis using data of 310 participants showed a 5 factor structure with 28 items. It was also verified that organizational companionship reduced the effects of task conflict on relationship conflict. In the third study, confirmatory factor analysis was conducted with a sample of 304 participants, and the results signified that the 5 factor structure indicated a satisfactory fit. Based on such findings, theoretical and practical implication, limitations, and suggestions for future research were discussed.
