본 연구는 직장인의 음주를 직장관련 음주와 사적 음주로 구분하고 각 맥락에서의 음주가 다음 날의 직무열의와 직장 내 대인갈등에 미치는 영향을 살펴보였다. 특히 본 연구에서는 자기조절 강도이론(Self-control Strength Theory; Baumeister, Vohs, & Tice, 2007)과 노력-회복 모형(Effort-Recovery Model, Meijman & Mulder, 1998)을 바탕으로 직장인의 직무관련 음주가 직무효과성에 미치는 과정에서 자기조절 자원이 핵심적인 역할을 할 것이라는 가정하고, 이를 경헙표집방법의 하나인 일기연구법을 이용하여 검증하였다. 총 367명의 직장인이 2주간 아침, 저녁 각 1회씩 응답한 자료를 다수준 선형모형으로 분석한 결과, 기대한 바와 같이, 직장관련 음주량이 많을수록 다음날 아침의 자아고갈 수준이 올라가고, 결과적으로 직무열의가 낮아졌다. 직장관련 음주에 따른 자아고갈이 대인갈등에 미치는 효과는 특성 자기조절 능력에 따라 다르게 나타났다. 한편, 사적 음주도 자아고갈을 유발하였으나, 이러한 자아고갈 효과는 직무열의에는 영향을 주지 않고 대인갈등에만 영향을 주는 것으로 나타났다. 이러한 연구결과가 가지는 이론적, 실용적 시사점 및 향후 연구 방향에 대해 논의하였다.The purpose of the study was to investigate the effects of alcohol drinking of employee on job engagement and interpersonal conflict at work. In order for a better understanding of the effects, we distinguished drinking based on whom they drank with: work-related vs. non-work related. Based on self-control strength theory(Baumeister, Vohs, & Tice, 2007) and effort-recovery model(Meijman & Mulder, 1998), we hypothesized that self-control plays a key role in the process by which work-related drinking influences job engagement and interpersonal conflict. Multi-level analyses on daily survey data from a total of 367 employees for two weeks showed that as participants drank more alcohol with work-related person(s), the level of ego-depletion got worse, and as a result, job engagement faltered. As for interpersonal conflict, the effects of work-related alcohol consumption and ego-depletion varied according to the level of trait self-control. On the other hand, non-work related drinking was positively related to ego-depletion, which was related to only interpersonal but to job engagement. Theoretical and practical implications of the findings and future research directions were discussed.
