본 연구에서는 일과 삶의 균형 지원 조직문화가 직장인의 안녕감과 우울에 미치는 영향에 있어서 일과 삶의 균형의 매개효과를 검증하고자, 수도권 소재 직장에 근무하는 사무직 남녀 직장인 569명으로부터 자료를 수집하였다. 일과 삶의 균형과 관련 변인들 간의 관계를 구조방정식모형으로 설정한 후 표본 1의 자료를 이용하여 측정모형 및 구조모형을 검증하고, 표본 2의 자료를 이용하여 모형의 교차타당성을 검증하였으며, 전체 표본을 사용하여 성별, 연령대별 집단구분에 따른 모형의 적용가능성을 검토하였다. 구조모형분석을 통한 검증 결과, 모형개발 과정과 교차타당화 과정 모두에서 일과 삶의 균형을 지원하는 조직문화에서 직장인의 안녕감과 우울, 그리고 일과 삶의 균형으로 가는 직접경로와 일과 삶의 균형을 매개로 하여 직장인의 안녕감과 우울로 가는 간접경로 모두 유의한 것으로 밝혀져 본 연구에서 설정한 가설들이 모두 수용되었다. 모형의 적용가능성 검토를 위한 다중집단 분석 결과, 본 연구에서 상정한 직장인의 일과 삶의 균형 구조방정식모형이 남성과 여성, 그리고 20~30대와 40~50대 직장인 모두에게 잘 부합하는 것으로 밝혀졌다.This study aimed to verify the structural relationship among organizational culture, work-life balance, wellbeing and depression. A total of 569 Korean employees were recruited. The measurement model and the structural model were verified and also the model applicability was examined through cross-validation across gender and age. The results show that organizational culture supporting work-life balance has positive effect on employees’ well-being and work-life balance whereas has negative effect on depression, and those effects are mediated by work-life balance. The results from the multi-group analysis showed that for both male and female employees in all age groups, organizational culture supporting work-life balance has significant effect on well-being, depression and work-life balance. In addition, it was verified that work-life balance significantly affects well-being and depression in all age groups regardless of gender.
