일중독과 직무열의는 일에 많은 시간과 에너지를 투자한다는 행동 특성을 공유하지만, 그러한 행동의 동기적 기반과 개인과 조직에 미치는 효과는 상반된 것으로 알려졌다. 본 연구는 일중독과 직무열의의 공통점과 차이점을 보다 깊이 있게 이해하고자, 일기연구방법을 이용하여 일중독과 직무열의가 매일매일의 심리적 분리를 통해 수면의 질에 미치는 효과를 살펴보았다. 직장인 89명에게 5일 동안 수집된 자료에 대한 다수준 구조방정식모형 결과, 기대했던 것과 같이, 일중독은 심리적 분리를 방해하고 이는 결과적으로 수면의 질에 부정적 영향을 미쳤다. 한편 직무열의는 심리적 분리에 부적인 효과와 정적인 효과를 동시에 가지며, 이러한 과정에서 일중독이 억제변인의 역할을 하는 것으로 나타났다. 마지막으로 직무열의가 심리적 분리를 통해 수면의 질에 미치는 매개효과는 유의하지 않았다. 이러한 본 연구의 결과는 일중독의 부정적 효과의 심리적 기제를 이해하는 데 도움이 될 뿐만 아니라, 직무열의에 대한 개념적 정의에 대한 재검토의 필요성을 제기한다.Although both workaholism and job engagement are known to share the behavioral tendency of heavy work investment, the underlying motivations as well as implications for individuals and organizations differ from each other. To further the understanding the similarity and differences between the two variables, the current study used daily dairy study to examine how workaholism and job engagement influence sleep quality through psychological detachment. Multilevel structural equation modeling on the data collected from 89 employees of an organization over five days showed, as expected, workaholism had negative effects on sleep quality through psychological detachment. Further, the study showed that workaholism acted as a suppressor for the relationship between job engagement and psychological detachment. That is, after controlling for workaholism, the positive relationship between job engagement and psychological detachment increased. However, the hypothesis that job engagement positively influences sleep quality through psychological detachment was not supported. The findings contribute to understanding the mechanism of the negative effect of workaholics, and also raise the need to re-examine the conceptual definition of job engagement.
