권태(boredom)는 현대 직장인들이 흔히 경험하는 불쾌한 정서적 상태로서, 직무수행을 비롯한 어떤 활동에 관심이 없어지고 집중하지 못하는 증상을 그 특징으로 한다. 직장 내 권태는 지루하고 단조로운 직무를 수행하는 과정에서 유발된다는 것이 전통적인 관점이었다. 하지만, 과거에 비해 직무내용이 고도화되고 정보기술이 발달하면서 직장에서 권태가 유발되는 원인을 단지 일의 단조로움과 같은 직무의 특성에서만 찾기 어렵다는 현대적인 관점도 존재한다. 또한, 다양한 심리적, 신체적 증상을 동반하는 권태가 구성원의 부정적인 직무태도와 행동으로 이어질 수 있다는 점을 간과할 수 없다. 이에 본 연구는 Mael과 Jex(2015)의 이론적 모형에 근거하여, 직장 내 권태의 주요 선행요인과 결과를 통합적으로 분석하였다. 구체적으로, 직장 내 권태의 선행요인으로 직무특성, 권태성향(외적자극, 내적자극), 불완전고용(자격불일치, 성장가능성부재), 인터넷·스마트폰 사용을 고려하였으며, 결과변인으로는 반생산적 과업행동(조직일탈, 대인관계일탈), 이직의도를 설정하였다. 국내 사무직 종사자 188명을 대상으로 설문자료를 수집하여 구조방정식 모형을 통해 가설을 검증하였다. 그 결과, 직무특성은 직장 내 권태와 부(-)의 관계를 보였으며, 내적자극, 자격불일치, 인터넷·스마트폰 사용은 직장 내 권태와 정(+)의 관계를 보였다. 이와 더불어 직장 내 권태는 구성원의 반생산적 과업행동과 이직의도를 증가시키는 결과를 보였다. 본 연구는 직무특성 외에도 개인차로서 권태성향, 과잉된 직무 자격 그리고 정보기술에 대한 의존도가 직장 내 권태에 영향을 미칠 수 있다는 현대적 관점을 지지하고, 권태의 효과적 관리를 위한 시사점을 논의하였다.Workplace boredom is an unpleasant affective state that workers experience along with a lack of interest and attention in the current activities in the workplace. The traditional view of workplace boredom postulates that boredom arises from monotonous and repetitive tasks. However, a contemporary view of workplace boredom seeks alternative causes of boredom which seems to be on the rise despite dramatic changes in work content. In the current research, based on the theoretical framework suggested by Mael and Jex(2015), we investigated the relationships among major antecedents, workplace boredom, and organizational outcomes. More specifically, we examined the effects of work characteristics, personal characteristics and information technology usage on workplace boredom; in addition, we tested the effect of workplace boredom on counterproductive work behavior and turnover intention. Conducting a two-wave survey using a sample of 188 full-time workers in Korea, we tested hypotheses using structural equation modeling. The results revealed that job characteristic was negatively related to workplace boredom, and boredom proneness (internal stimulation), underemployement (mismatch) and internet & smartphone use were positively related to workplace boredom. Finally, boredom positively predicted counterproductive work behavior and turnover intention. These findings empirically supported the integrative model (Mael & Jex, 2015) of traditional and contemporary approaches to workplace boredom.
