연구목적: 본 연구는 유아특수교사의 감정노동이 심리적 소진에 미치는 영향을 확인하고, 이를 매개하는 요인이 무엇인지 살펴보고자 하였다. 연구방법: 연구 참여자는 전국의 유아특수교사 92명을 대상으로 하였다. 감정노동, 심리적 소진, 사회적 지지, 교사 효능감 간 관련성 확인을 위해 상관분석, 감정노동과 심리적 소진과의 관계 분석을 위해 다중회귀분석을 실시하였으며, 매개변인을 찾기 위해 위계적 회귀분석을 실시하였다. 연구결과: 첫째, 감정노동의 표면적 행동은 심리적 소진의 정서적 고갈, 비인간화와 정적 상관관계를, 내면적 행동은 개인적 성취감 저하와 부적 상관관계를 나타내었다. 둘째, 감정노동의 표면적 행동은 정서적 고갈, 비인간화, 개인적 성취감의 저하에 정적 영향을 미쳤고, 내면적 행동은 비인간화와 개인적 성취감의 저하에 부적 영향을 미쳤다. 셋째, 김정노동의 내면행동은 정보적 지지를 매개로 심리적 소진의 개인적성취감 저하에 영향을 미치고 있었고, 감정노동의 표면행동은 교사 효능감의 업무관계 효능감을 매개로 비인간화에 영향을 미치고 있었다. 논의: 연구결과를 토대로 유아특수교사에 대한 지원정책 및 조직문화 변화에 대한 제언과 후속 연구를 제안하였다.
Purpose: This study aims to identify the effects of emotional labor on psychological burnout of early childhood special education teachers and to examine the mediating factors between emotional labor and psychological burnout. Method: Ninety-two early childhood special education teachers participated in the study. Multiple regression analysis was conducted to analyze the relationship between emotional labor and psychological burnout. Hierarchical regression analysis was conducted to find the mediating variables. Results: First, the surface acting of emotional labor showed a positive correlation with emotional exhaustion and dehumanization of psychological burnout, and deep acting showed a negative correlation with reduced personal achievement. Second, the surface acting of emotional labor had a positive effect on emotional exhaustion, depersonalization, and reduced personal achievement, while deep acting had a negative effect on depersonalization and reduced personal achievement. Third, deep acting had an effect on the reduced personal achievement due to psychological burnout through informational support, and the surface acting of emotional labor had an effect on dehumanization through the work related efficacy of teacher efficacy as a mediating variable. Conclusion: Based on the results of the study, the study proposed a support policy and organizational culture change of special education teachers for young children and suggested a follow-up study.
