본 연구는 일의 심리학 이론(Psychology of Working Theory)에 기반하여 직장 여성의 직장 내 미묘한 성차별 경험이 괜찮은 일의 지각에 미치는 영향에 있어서 일 자유의지의 매개효과와 비판적 의식(불평등 인식, 평등주의, 사회정치적 참여)의 조절효과 및 조절된 매개효과를 살펴보았다. 이를 위해, 국내 직장 여성 428명을 대상으로 설문자료를 수집하고, 총 416명의 자료를 분석에 활용하였다. SPSS 25.0과 PROCESS Macro 3.5를 사용하여 분석한 결과는 다음과 같다. 첫째, 미묘한 성차별 경험과 괜찮은 일의 관계를 일 자유의지가 매개하는 것으로 나타났다. 둘째, 미묘한 성차별 경험과 일 자유의지, 괜찮은 일의 관계를 불평등 인식, 평등주의, 사회정치적 참여가 각각 조절하는가를 살펴본 결과는 다음과 같다. 미묘한 성차별 경험과 일 자유의지 관계에서 비판적 의식의 하위변인의 조절효과는 모두 유의미하지 않았다. 또한, 미묘한 성차별 경험과 괜찮은 일의 관계에서 불평등 인식, 사회정치적 요인의 조절효과는 유의미하지 않았으나, 평등주의의 조절효과는 유의미한 것으로 나타났다. 셋째, 미묘한 성차별 경험, 일 자유의지, 괜찮은 일의 매개효과가 불평등 인식, 평등주의, 사회정치적 참여에 따라 달라지는가를 확인한 조절된 매개효과는 모두 유의하지 않았다. 이상의 결과를 바탕으로 직장 여성의 진로발달에 대한 진로 상담 및 교육적 개입에 대하여 논하였으며, 시사점, 한계점 및 후속 연구의 필요성에 대해 제언하였다.
Building from the psychology of working theory, this study examined the associations of gender microaggression in the workplace with work volition and critical consciousness in predicting decent work. Specifically, we assumed the mediating role of work volition in the link between gender microaggression and decent work and moderated mediation of critical consciousness, composed of perceived inequality, egalitarianism, and critical action, in this mediating relation. A total of 428 working women completed the set of questionnaires online. Data of 416 participants were analyzed using SPSS 25.0 and PROCESS Macro 3.5. The main findings are as follows. First, the mediating effect of work volition was significant in the relationship between gender microaggression and decent work. Second, there was no significant moderating effect of perceived inequality, egalitarianism, and critical action on the relation between gender microaggression and work volition. However, of the three dimensions of critical consciousness, egalitarianism showed a significant moderating effect on the relation between gender microaggression and decent work. Third, hypothesized moderated mediation of perceived inequality, egalitarianism, and critical action on the link for gender microaggression in the workplace, work volition, and decent work were not supported. Based on the above results, career counseling and educational intervention for working women were discussed.
