본 연구는 아파트 경비노동자의 감정노동이 노동조합 가입의사에 미치는 영향을 분석했다. 감정노동이란 노동자가 직무수행과정에서 목표 달성을 위하여 자신의 실제 감정과 감정표현을 통제하는 노동을 말한다. 감정노동은 정신적·신체적 건강에 부정적인 영향을 주는 것으로 알려졌다. 아파트 경비노동자는 고연령 비정규직으로서 저임금, 단기계약 등 고용조건이 열악하고, 고객을 대상으로 서비스를 제공하는 업무특성이 합쳐져 있다. 감정노동을 수행할 환경에 놓여 있는 것이다. 본 연구는 아파트 경비 노동자가 감정노동으로 인한 감정부조화를 해결하기 위하여, 자구책으로 노동조합을 필요로 한다고 주장한다. 이를 위해서 노동조합 가입의사 결정이론 중에서 부조화 이론(Dissonance Based Theory)의 관점으로 접근했다. 본 연구는 아파트 경비 노동자의 감정노동 실태를 확인하고, 비정규직 노동조합의 필요성을 강조할 것이다. 연구를 위하여 2022년 하반기에 실시한 인천시 부평구 아파트 경비노동자 실태조사 원자료를 이용했다. 실태조사에서 감정노동의 측정은 산업안전보건연구원(KOSHA)의 ‘한국형 감정노동 평가도구(K-ELS)’의 문항을 사용했다. 분석방법은 연령과 학력 변수, 임금, 근로계약기간 등등 4개 노동조건 변수, 감정부조화 및 감정노동보호체계 등등 17개 감정노동 변수를 독립변수로 하고 노동조합 가입의사를 종속변수로 하여 로지스틱 회귀 분석했다. 분석 결과 감정부조화가 심하고, 감정보호체계가 부족할수록 노동조합 가입의사가 강해지는 것으로 나타났다. 분석결과는 직무불만족이 노동조합 가입의사를 발생시킨다는 부조화 이론의 타당성을 보여줬다. 연구결과는 아파트 경비노동자의 보호를 위하여 노동조합 설립과 가입을 지원하는 정책이 필요하다는 점을 시사하고 있다.This study analyzed the effect of emotional labor of apartment security workers on their intention to join trade union. Emotional labor refers to labor in which workers control their actual emotions and emotional expressions in order to achieve goals in the course of performing their duties. Emotional labor is known to have a negative impact on mental and physical health. Apartment security workers are senior non-regular workers who have poor employment conditions such as low wages and short-term contracts, and their work characteristics include providing services to customers. It is placed in an environment in which emotional labor is to be performed. This study argues that apartment security workers need a labor union as a self-rescue measure to resolve the emotional disharmony caused by emotional labor. To this end, it was approached from the perspective of Dissonance Based Theory among the theories of decision-making to join a trade union. It used the original data of the survey on the condition of apartment security workers in Bupyeong-gu, Incheon, conducted in the 2022. The analysis method is logistic regression analysis with demography variables, labor condition variables, emotional labor variables, as independent variables and labor union intention as the dependent variable. As a result, it was found that the more severe the emotional harmony and the lack of the emotional protection system, the stronger the intention to join the trade union. It showed the validity of the cognitive dissonance theory. This study suggests that a policy to support the establishment and membership of a trade union is necessary for apartment security workers.
