본 연구는 『HRD연구』의 연구동향을 분석하여 향후 HRD의 발전적 방향을 모색하기 위한 기초자료를 제공하는 것을 목적으로 한다. 『HRD연구』에 2005~2022년 사이에 실린 18년간의 논문 454건을 대상으로 빈도분석, 네트워크 분석, 토픽모델링 및 동적토픽모델링 분석을 실시하였다. 연구결과는 첫째, 빈도분석 결과 『HRD연구』에서는 조직개발과 훈련 및 개발 영역의 연구가 전체의 절반 이상을 차지하였으며, 2017년 이후 조직개발 영역 연구가 더욱 증가하였다. 연구 방법에서는 양적연구가 55%로 절대적으로 큰 비중을 차지하였다. 둘째, 네트워크 분석 결과 ‘직무만족’과 ‘조직몰입’이 주요 노드로 도출되었으며, 동시출현 노드 분석 결과 ‘조직몰입’은 ‘멘토링’, ‘자기효능감’, ‘이직의도’ 등과 함께 연구되었고, ‘직무만족’은 ‘자기효능감’과 연계한 연구가 많은 것으로 나타났다. 또한 에고 네트워크 분석 결과 ‘직무만족’-‘조직몰입’-‘자기효능감’은 가장 많이 활용되는 변인으로 드러났다. 셋째, 토픽모델링 분석 결과 ‘직무만족’과 ‘조직몰입’은 토픽을 결정하는 주요단어로 나타났으며, 동적토픽모델링 분석 결과 2005~2010년 사이에서는 학습조직 및 교육훈련 등과 관련된 주제, 2011~2016년 사이에는 학습전이 및 학습조직과 관련된 평생학습이나 교육훈련과 관련된 주제, 2017~2022년에는 조직몰입과 관련된 교육훈련 및 교육프로그램, 리더십과 관련된 주제에 대한 연구가 다수 이루어졌다. 종합적으로 『HRD연구』에서는 약 20년간 조직몰입과 직무만족이 중심이 되어 훈련 및 개발, 조직개발, 경력개발, 리더십 등의 주제들이 융합되어 다양한 연구가 이루어지고 있었다. 마지막으로 위의 연구 결과를 바탕으로 향후 HRD 연구에 대한 시사점을 제시하였다.
The objective of this study is to provide fundamental data by analyzing research trends in KJHRDQ. The analysis encompassed 454 articles over an 18-year period from 2005 to 2022. Frequency analysis indicated that research areas of organizational development and training & development constituted over half of the studies in KJHRDQ. There was a noticeable increase in organizational development research after 2017. Quantitative research methodologies dominated, representing 55% of the studies. Network analysis revealed ‘job satisfaction’ and ‘organizational commitment’ as pivotal nodes. Co-occurrence node analysis demonstrated that organizational commitment was frequently researched alongside mentoring, self-efficacy, and turnover intentions. Meanwhile, job satisfaction was commonly studied in connection with self-efficacy. Ego network analysis spotlighted a prominent triad of variables: job satisfaction-organizational commitment-self-efficacy. Topic modeling suggested that ‘job satisfaction’ and ‘organizational commitment’ were decisive terms in determining topics. Dynamic topic modeling showed a progression in research themes: from 2005 to 2010, themes centered on learning organizations and training; from 2011 to 2016, the focus shifted to learning transfer and lifelong learning related to learning organizations and training; and from 2017 to 2022, research was abundant on topics associated with organizational commitment, educational training, educational programs, and leadership. As a result, KJHRDQ over approximately two decades has converged around central themes of organizational commitment and job satisfaction, integrating diverse topics such as training & development, organizational development, career development, and leadership.
