본 연구의 목적은 장애인 활동지원사의 직무스트레스와 직무만족의 관계에서 심리적 안녕감과 회복탄력성의 이중매개효과를 검증하는 것이다. 본 연구는 전국 자활센터와 장애인 부모연대 및 장애인복지관에 소속되어 있는 장애인 활동지원사들을 대상으로 자료를 수집하였고, 최종적으로 완성된 총 502부가 통계분석에 사용되었다. 수집된 자료는 SPSS 21.0 프로그램과 R 4.2.2 Lavaan Package를 사용하여 빈도분석, 기술통계분석을 실시하였으며 부트스트래핑(bootstrapping)을 통해 이중매개효과의 유의성을 확인하였다. 연구결과는 다음과 같다. 첫째, 장애인 활동지원사의 직무스트레스는 직무만족과 심리적 안녕감에 부적인 영향을 미쳤다. 심리적 안녕감은 회복탄력성에 정적인 영향을 미쳤고, 회복탄력성은 직무만족에 정적인 영향을 미치는 것을 확인하였다. 둘째, 장애인 활동지원사의 직무스트레스와 직무만족의 관계에서 심리적 안녕감과 회복탄력성이 이중매개효과가 있음을 확인할 수 있었다. 장애인 활동지원사가 직무스트레스를 경험하더라도 심리적 안녕감과 회복탄력성이 긍정적인 보호요인으로 작용하여 직무만족에 영향을 미치는 것으로 확인되었다. 본 연구는 장애인 활동지원사들의 직무만족을 높이기 위한 프로그램 개발과 전문성교육과정 개발에 중요한 객관적 근거를 제공해 줄 것이다. 이러한 결과를 토대로 심리적 안녕감과 회복탄력성을 높이기 위한 논의와 후속연구를 위한 제언을 제시하였다.
The purpose of this study is to verify the dual mediating effects of psychological well-being and resilience in the relationship between job stress and job satisfaction of activity assistants for the disabled. This study conducted an online/offline questionnaire survey on activity assistants for the disabled at rehabilitation centers, Parents’ Network for People with Disabilities, and welfare centers for the disabled across Korea and 502 fully completed responses were ultimately selected and used for statistical analysis. The which were performed using structural equation modeling SPSS 21.0 and R 4.2.2 Lavaan Package for analysis included a frequency analysis, a descriptive statistical analysis, and confirmed the statistical significance of the dual mediating effects with bootstrapping. The results of the study are as follows. First, it was confirmed that job stress of disabled activity assistant had a negative effect on job satisfaction and psychological well-being, psychological well-being had a positive effect on resilience, and resilience had a positive effect on job satisfaction. Second, it was confirmed that psychological well-being and resilience had a double mediating effect in the relationship between job stress and job satisfaction of disabled activity assistant. Even if the disabled activity Assistant for the Disabled experiences job stress, it was confirmed that psychological well-being and resilience act as positive protective factors and affect job satisfaction. This study will provide an important objective basis for the development of programs and professional curriculums to increase job satisfaction for disabled activity supporter. Based on these results, discussions to increase psychological well-being and resilience and resilience and suggestions for follow-up research were presented.
