우리나라는 고령화 진행속도가 매우 빠르다는 점에서 노인 돌봄과 관련된 정책이 중요하게 다뤄지고 있다. 이에 사회보험으로써 노인장기요양보험제도를 운영하고 있으며, 실질적인 제도의 핵심은 이용자에게 질 높은 서비스가 제공되어야 함에 있다. 한편, 서비스를 제공하는 요양보호사의 전문적 역량 강화에 대한 문제의식이 있음에도 이에 대한 움직임이 비교적 더디다. 본 연구는 요양보호사의 대부분이 중고령이라는 점에 주목하여 이들의 역량 강화 시작점을 교육참여로 보고, 중고령 요양보호사의 교육참여가 직무만족도에 미치는 영향에 직업적 자긍심 매개효과를 검정하고자 한다. 연구모형의 분석을 위해 2019 장기요양실태조사를 활용하여 50세 이상 요양보호사를 대상으로 연구모형을 분석하였으며 연구결과는 다음과 같다. 첫째, 교육참여가 직업만족도에 정적인 영향을 미쳤다. 둘째, 교육참여가 직업적 자긍심에 정적인 영향을 미쳤다. 셋째, 교육참여와 직무만족도와의 관계에 직업적 자긍심이 완전매개효과를 보였으며, 매개변인의 유의미성이 검정되었다. 본 연구결과가 중고령 요양보호사의 전문적 역량 강화에 교육참여의 중요성을 확인할 수 있는 기초자료로 활용되기를 기대하며 이를 토대로 정책적 제언하고자 한다.
