본 연구의 주제는 직장여성의 ‘일과 가족의 균형(Work-Family Balance)’ 인식에 영향을 미치는 요인을 경험적으로 분석해 보는 것이다. 우리나라 직장여성의 삶과 가족의 영역에 있어서 연구 개념의 적용과 결과의 해석에 여전히 학문적으로 비워진 부분은 남아 있다. 그런 점에서 본 연구는 일과 가족의 균형 인식에 영향을 미치는 요인을 크게 일의 차원, 가족의 차원, 개인 속성으로 구분하고, 이론적으로 총 18개의 영향요인을 설정하였다. 또한 직업적 특성과 대표성을 고려하여, 직장여성은 공공부문의 공무원과 민간기업의 회사원 표본으로 구분하였다. 주요 분석 결과는 다음과 같다. 첫째, 전체 표본에서 가사 분담의 수준, 일-가정 양립문화, 업무의 자율성, 가족과의 소통, 업무 스트레스, 가족과의 동거, 급여 등의 순서로 일과 가족의 균형 인식에 영향을 미쳤다. 둘째, 공무원 표본에서는 급여, 가족과의 동거, 업무 스트레스, 가사 분담의 수준, 일-가정 양립문화, 가족과의 소통 등의 순서로 일과 가족의 균형 인식에 영향을 미쳤다. 셋째, 회사원 표본에서는 업무의 자율성, 직장의 규모, 업무 스트레스, 가사 분담의 수준, 가족과의 동거, 일-가정 양립문화, 미취학 자녀 등의 순서로 일과 가족의 균형 인식에 영향을 미쳤다. 특히 직업군에 따라 일과 가족의 균형에 대한 영향요인의 차이점이 드러났다. 회사원 여성은 직장의 규모, 업무의 자율성, 미취학 자녀 등이 유의했고, 공무원은 급여와 금전 문제가 상대적으로 유의했던 차이가 있었다. 결론에서는 이런 연구 결과에 근거한 함의와 시사점을 논의하였다.

The topic of this study was to investigate and empirically analyze the factors that influence working women's perception of work-family balance. There is a gap in the research and interpretation of work-family balance in the life and family issues of working women. In this regard, this study categorized the influencing factors on the perception of work-family balance into work dimensions, family dimensions, and personal attributes, and theoretically established a total of 18 influencing factors. In addition, considering occupational characteristics and representativeness, the sample of working women was divided into public sector employees and private sector employees. The main results of the analysis are as follows. First, in the sample of women in the public sector, 1)salary, 2)living with family, 3)stress from work, 4)division of household labor, 5)family-friendly workplace culture, and 6)communication with family had a significant impact on perceived work-family balance. Second, in the sample of women in the private sector, 1)work autonomy, 2)company size, 3)stress from work, 4)division of household labor, 5)cohabitation with family, 6)family-friendly workplace culture, and 7)preschool children had a significant impact on perceptions of work-family balance. Third, this study revealed differences in the influencing factors on women’s perceptions of work-family balance according to their occupational group. Therefore, the conclusion of this study discussed implications based on these findings.
