본 연구는 대학운동부 지도자의 윤리적 리더십이 학생선수들의 비윤적 친조직 행동에 미치는 영향을 분석하고, 이들 관계에서 도덕적 정체성의 매개적 역할을 규명하는 데 있다. 이를 위해 대학운동부 조직에 소속된 현직 학생선수 500명을 대상으로 설문조사를 실시하였으며, 총 468부의 자료를 최종분석에 사용하였다. 자료처리를 위해 빈도분석, 신뢰도분석, 상관관계분석, 확인적 요인분석, 구조방정식모형 분석을 실시하였으며, 가설검증을 통해 다음과 같은 연구결과를 도출하였다. 첫째, 지도자의 윤리적 리더십은 학생선수의 도덕적 정체성에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 학생선수의 도덕적 정체성은 비윤리적 친조직 행동에 부(-)의 영향을 미치는 것으로 나타났다. 셋째, 지도자의 윤리적 리더십은 학생 선수의 UPB에 부(-)의 영향을 미치는 것으로 나타났다. 넷째, 지도자의 윤리적 리더십과 학생선수의 UPB 간의 영향관계는 도덕적 정체성에 의해 매개되는 것으로 나타났다.
