본 연구는 보육교사의 놀이성, 정서노동의 표면행동 및 내면행동이 소진에 미치는 영향을 조사하는 데 목적이 있다. 이를 위해 대구, 경북 지역의 어린이집에 근무하는 보육교사 245명을 대상으로보육교사의 놀이성, 정서노동의 표면행동 및 내면행동, 그리고 소진에 대한 설문조사를 실시하였다.

AMOS 20.0과 SPSS 21.0을 사용하여 구조방정식 모형을 분석한 연구 결과는 다음과 같다. 첫째, 보육교사의 놀이성이 소진에 부적인 영향을 미쳤다. 둘째, 보육교사의 놀이성은 표면행동에 부적인 영향을미쳤다. 셋째, 보육교사의 놀이성이 내면행동에 정적인 영향을 미쳤다. 넷째, 보육교사의 표면행동은 소진에 정적인 영향을 미쳤다. 다섯째, 보육교사의 내면행동은 소진에 부적인 영향을 미쳤다. 여섯째, 보육교사의 놀이성은 정서노동의 표면행동 및 내면행동을 매개로 소진에 간접영향을 미쳤다. 이러한 결과는보육교사의 소진을 예방하기 위해서 보육교사의 놀이성을 증진시킬 수 있는 교사교육과 더불어 내면행동을 지원할 수 있는 방안을 모색할 필요가 있음을 시사한다.
