본 연구의 목적은 영유아교사의 내적동기 유발과 교육적 자기역량 함양을 위한 교사교육 프로그램을 개발하고 적용하여 그 실행 가능성을 탐색하는 것이다. 연구자는 목표수립, 프로그램 구성, 예비연구, 프로그램 실시의 과정을 거쳐 자율성 기반 온라인 집단프로그램을 개발하였다. 영유아교사 5명을 대상으로 2025년 1월 13일부터 3월 8일까지 8주 동안 총 4회기의 프로그램을 실행하였고, 설문(사전-사후-추후)과 심층면담 등의 자료를 수집하여 분석하였다. 연구결과, 영유아교사의 내적동기와 교육적 자기역량 수준은 사전 대비 사후 상승과 추후 유지 경향이 나타났다. 또한자율성, 유능성, 관계성의 정서적 순환이 이루어지도록 설계한 구조가 두 변인 간 상호 촉진과 효과 지속에 도움을 주었다고 보고되었다. 본 연구는 교육적 패러다임 변화와 현장의 요구를 반영한프로그램이 영유아교사의 개인적 ․ 전문적 성장에 긍정적인 영향을 미칠 수 있음을 시사하며, 유보통합 시대 교사교육의 새로운 개념과 모델을 제시하였다는 의의가 있다.
