연구목적: 본 연구는 보육교사의 직장 내 사회적 지지, 긍정심리자본, 심리적 소진, 영유아권리존중 보육실행 간의 구조적 관계를 탐색하고자 한다. 또한 직장 내 사회적 지지가영유아권리존중 보육실행에 미치는 영향에서 긍정심리자본과 심리적 소진의 매개효과를 분석하고자 한다.

연구방법: 서울, 경기도에 소재하고 있는 어린이집(국공립, 민간, 직장, 법인, 가정어린이집) 51곳을 임의 표집하여, 연구의 목적을 이해하고 참여에 동의한 만 0~5세 영유아를 담임하고있는 보육교사를 대상으로 실시하였다. ‘직장 내 사회적지지’, ‘긍정심리자본’, ‘심리적 소진’, ‘영유아권리존중 보육실행’ 척도를 사용하여 연구자료를 수집하였다. 수집된 자료는SPSS 26.0 및 AMOS 26.0 통계프로그램을 활용하여 구조방정식모델 분석을 실시하였으며,긍정심리자본과 심리적 소진의 매개효과 검정을 위해 팬텀 변인을 활용하여 분석하였다.

연구결과: 직장 내 사회적 지지, 긍정심리자본, 심리적 소진과 영유아권리존중 보육실행 간의 구조적 관계는 직장 내 사회적 지지는 긍정심리자본, 심리적 소진, 영유아권리존중 보육실행에 영향을 미치며, 긍정심리자본은 심리적 소진에 영향을 미치는 것으로 밝혀졌으며, 심리적 소진은 영유아권리존중 보육실행에 부적 영향을 미치는 것으로 나타났다.

다음으로 직장 내 사회적 지지는 심리적 소진을 매개하여 영유아권리존중 보육실행에간접영향을 미치는 것으로 나타났으며, 직장 내 사회적 지지는 긍정심리자본과 심리적소진을 이중으로 매개하여 영유아권리존중 보육실행에 간접효과를 나타냈다.

연구결론: 직장 내 원장과 동료의 사회적 지지는 보육교사의 긍정심리자본을 높이고 심리적 소진을 감소시켜 영유아권리존중 보육실행을 증진하는 기제와 경로를 규명하였으며,보육교사의 심리적 안정과 건강한 보육을 위한 사회적 노력의 필요성을 제시한다는점에서 의의가 있다.

Purpose: This study aims to examine the structural relationships among social support in childcarecenters, positive psychological capital, psychological burnout, and the implementation ofrespecting children's rights, and to investigate whether positive psychological capital andpsychological burnout mediate the effect of social support on such implementation.

Methods: Participants were childcare teachers responsible for infants and young children aged 0–5years, recruited from 51 childcare centers in Seoul and Gyeonggi Province using purposivesampling. Data were collected using validated scales measuring social support in childcarecenters, positive psychological capital, psychological burnout, and implementation ofrespecting children's rights. The data were analyzed using SPSS 26.0 and AMOS 26.0, andmediating effects were tested through structural equation modeling with phantom variables.

Results: Social support in childcare centers positively influenced positive psychological capital andthe implementation of respecting children's rights, and negatively influenced psychologicalburnout; positive psychological capital reduced burnout, while burnout negatively affectedthe implementation of respecting children's rights, with social support showing indirect anddual mediating effects through burnout and positive psychological capital.

Conclusion: This study showed that social support from directors and colleagues enhances teachers'positive psychological capital, reduces burnout, and improves the implementation of respectingchildren's rights by identifying its underlying mechanisms.
