본 연구는 문화예술교육 현장에서 활동하는 뮤지컬 예술강사에게 요구되는 역량을 탐색하고, 체계적인 역량모형으로 개발하는 것을 목적으로 한다. 현재까지 국내예술강사 역량 연구는 정부 주도의 공통 예술강사 역량모형 개발에 집중되어, 예술장르별 특수성이 충분히 반영되지 못하고 있다. 특히 뮤지컬 예술강사 직종은 전문인력의 수가 증가하고 있음에도 불구하고, 실증 연구는 미비한 상황이다. 이에 본 연구는 문헌연구와 심층면담을 통해 역량을 추출하여 역량모형 초안을 개발하였으며, 델파이 조사를 통해 3개 역량군, 9개 역량요소, 37개 역량지표로 구성된 역량모형을 확정하였다. 확정된 역량모형에 대해 전·현직 및 예비 뮤지컬 예술강사 327명을 대상으로 중요도 조사를 실시한 결과, 모든 역량군에서 평균 4.0 이상의 높은 중요도가 나타났으며, 특히 태도 및 자질 역량군이 가장 높은 평가를 받았다. 집단 간 차이분석에서는 학력과 전공에 따라 일부 역량요소의 중요도 인식에서 차이가 확인되었다. 본 연구는 공연예술 장르로서 뮤지컬 현장의 직무 특성과 교육적 맥락을 반영한 전문가 역량모형을 제시함으로써 학문적 의의가 있다. 개발된 역량모형은 뮤지컬 예술강사 양성을 위한 교육과정 설계와 자격기준 마련의 기초자료로 활용될 수 있으며, 공연예술 분야 인적자원개발에 실질적 기여를 할 수 있을 것이다.

This study aims to explore the competencies required of musical theatre teaching artists working in the field of culture and arts education and to develop a structured competency model. Previous research on the competencies of teaching artists in Korea has largely focused on government-led, common models that fail to reflect the unique characteristics of each artistic discipline. In particular, despite the increasing number of practitioners in the field, empirical research on the job roles and competencies of musical theatre teaching artists remains scarce. To address this gap, competencies were extracted through literature reviews and in-depth interviews, and a draft model was developed. The model was then validated and finalized through Delphi surveys, resulting in a competency framework comprising 3 domains, 9 elements, and 37 indicators. An importance survey was subsequently conducted with 327 current and prospective musical theatre teaching artists, which showed that all domains were rated above a mean score of 4.0, with the domain of Attitudes and Dispositions receiving the highest evaluation. Group difference analyses further revealed variations in the perceived importance of certain elements according to participants’ educational background and major field of study. This study holds academic significance in presenting a competency model that reflects both the professional characteristics of musical theatre as a performing art and its educational context. The model can serve as a foundational resource for curriculum design and qualification standards in training musical theatre teaching artists and can make a practical contribution to human resource development in the performing arts sector.
