본 연구는 직장인을 대상으로 성취관련 자기불일치가 직무소진에 미치는 영향을 탐색하고 이 과정에서 상태불안과 목표지향성(학습목표지향성, 성과회피목표지향성)의 이중매개효과를 검증하고자 하였다. 이를 위해 일반 직장인 350명을 대상으로 설문조사를 실시하였으며, 주요 변인들 간의 상관분석과 이중매개모형 분석을 통해 변인 간 구조적 관계를 검토하였다. 연구 결과, 첫째, 성취관련 자기불일치는 상태불안, 성과회피목표지향성, 직무소진과 정적 상관을 보였으며, 상태불안은 학습목표지향성과 부적 상관, 성과회피목표지향성과 직무소진과는 정적 상관을 나타냈다. 둘째, 성취관련 자기불일치와 직무소진의 관계는 상태불안과 학습목표지향성을 거치는 이중매개를 통해 완전 매개되는 것으로 나타났다. 즉, 성취관련 자기불일치가 높을수록 상태불안이 증가하고 상태불안은 직무소진을 높이는 반면, 학습목표지향성은 상태불안의 부정적 영향을 완화하는 방향으로 작용하였다. 셋째, 성취관련 자기불일치와 직무소진의 관계는 상태불안과 성과회피목표지향성의 순차적 경로를 통해서도 완전매개 되는 것으로 나타났다. 이는 성취관련 자기불일치가 불안을 매개로 회피적 동기를 촉발하고 그 결과로 직무소진이 심화됨을 시사한다. 이러한 결과는 직무요구-자원 모델에서 내적동기가 개인 자원으로 기능한다는 이론적 관점을 지지하며, 특히 학습목표지향성이 직무소진을 완화할 수 있는 보호 요인으로 작용함을 보여준다. 본 연구는 직무소진 연구에서 상대적으로 간과되어 온 개인 내적 요인의 구조적 관계를 실증적으로 규명함으로써, 직무소진을 예방하고 완화하기 위한 실질적 개입 방향을 제시하였다는 점에서 의의가 있다. 또한 성취 과정에서 경험되는 부정적 정서가 직무소진으로 이어지는 심리적 경로를 규명하였고 나아가 조직 차원에서 개인의 동기적 자원을 강화하는 교육 및 상담 프로그램 개발 필요성을 제안한다.

This study examined the effect of achievement-related self-discrepancy on job burnout among employees and the dual mediating effects of state anxiety and goal orientation(learning and performance-avoidance). Data were collected from 350 employees through a self-report survey, and dual mediation modeling was conducted. Results showed that achievement-related self-discrepancy was positively correlated with state anxiety, performance-avoidance goal correlated with learning goal orientation and positively correlated with performance-avoidance goal orientation and burnout. The relationship between achievement-related self-discrepancy and job burnout was fully mediated by stated anxiety and learning goal orientation. Specifically, higher self-discrepancy increased state anxiety, which heightened burnout, while learning goal orientation mitigated its negative impact. Additionally, the relationship was fully mediated through the sequential path of state anxiety and performance-avoidance goal orientation, suggesting that self-discrepancy triggers avoidance-oriented motivation via anxiety, leading to greater burnout. These findings support the Job Demands-Resources model, emphasizing that intrinsic motivation functions as a personal resource. In particular, learning goal orientation serves as a protective factor buffering against burnout. This study contributes by empirically identifying key psychological mechanisms linking self-discrepancy, anxiety, and goal orientation to burnout, and by suggesting practical interventions such as educational and counseling programs to strengthen employees’ motivational resources.
